- Write down what you are doing today that this hire must take over. That is the real job description — not a list of requirements.
- Decide the stage-fit profile: someone who has built the function at your stage, not someone who managed it inside a large company.
- Settle the offer before outreach: cash, equity, vesting, scope, and the honest story of why now.
- Go direct. The leaders you want are not applying anywhere; they are found, approached, and persuaded.
